No coleaders at all in my clan. It is much safer and makes elder mean more. If you have any coleaders, you will have elders who then want to move up to coleader as well. My clan has existed for 18 months with much of the core there for a year. If we gave coleader out by now half the clan would have to be coleader or else feel slighted. It is better to just have no coleaders other than if there is a time you (the leader) know you will be away or busy, nominate a temporary coleader and make it clear to all it is temporary to run a war, control the clan for a week while you are on vacation, etc.

I started a clan with a core group from a prior clan .. We are now up to 18 members with no plans to grow since we war as a 15 and I have given co-leader to everyone. This nets out that no one can kick anyone except me and everyone has the ability to send a clan mail which is way better than chat if someone wants to communicate they wil be away or whatnot .
the clan is still small enough that people know to look to two particular co-leaders for direction etc etc
we accepted our last new member about a month ago ( a real life friend ) of one of our founders and have had one person leave us over a period of 45 wars .

time, donations, activeness, and war results.
If someone is proving themselves war after war and is someone you see beneficial to the clan I would consider them for elder. Specially if they express interest.
